Preparing First-Time Leaders for the Jump from Execution to Leadership

Client: Confidential (National Healthcare Organization)
Industry: Healthcare Operations / Donor Services
Focus Area:  New Leader Development Program

Audience: Operations Supervisors preparing for Assistant Manager roles

The Challenge:

The client was experiencing high turnover and a thin pipeline of internal talent ready to step into leadership roles. Operations Supervisors (OS), often promoted from within, were expected to lead teams and manage center operations, but had received little to no leadership training.

Existing training was heavily task-based and failed to build the strategic thinking, emotional intelligence, or people management skills needed to lead at the next level. Compounding the issue, Assistant Managers (AMs) were often required to relocate, creating additional stress and uncertainty in the career path. Without a clear roadmap or support, many high-potential employees struggled to make the leap.

The Solution: A Scalable, Peer-Supported Leadership Journey

CK Digital co-designed a comprehensive New Leader Development Program built to prepare Operations Supervisors for the realities of people leadership in a complex and evolving organization.

The program focused on building confidence, self-awareness, and capability in key leadership areas while aligning with organizational competencies and performance expectations.

Program Highlights:

  • A 9-month blended learning journey including virtual, in-person, and self-paced components

  • Three core workshops: Leadership Essentials, Motivating & Engaging Staff, and Critical Thinking

  • Self-assessment tools tied to defined success profiles

  • Peer coaching cohorts to foster connection, accountability, and shared learning

  • Manager check-ins and coaching guides to reinforce learning in the field

  • Access to toolkits, job aids, and microlearning modules for continued development

Content was mapped to real-world challenges such as:

  • Giving and receiving feedback

  • Managing under pressure

  • Engaging and motivating hourly team members

  • Delegation and prioritization

  • Psychological safety and trust-building

  • Coaching through ambiguity and change

CK Digital also supported alignment with senior stakeholders to ensure reinforcement at the center level, and created a visual roadmap to help participants see their growth over time.

The Outcome:

  • A clear leadership development path for high-potential OS employees

  • Stronger internal talent pipeline ready for promotion to AM roles

  • Consistent leadership language and expectations across the organization

  • Participants reported increased confidence, clarity, and engagement in their leadership role

  • Managers saw improvement in participants' ability to delegate, coach, and lead teams independently

Bottom Line:

By investing in a structured, practical leadership journey, the client was able to equip new leaders with the mindset, tools, and support needed to lead effectively while reducing turnover, building bench strength, and reinforcing a culture of growth from within.
